Your careers site is one of your most powerful Recruitment Marketing channels. It’s where your content, brand and data strategy come together to attract and convert the right candidates—often before they’ve even clicked apply. But when your goals include improving conversion rates, reaching passive talent or launching a new Employee Value Proposition (EVP), optimizing your site becomes less about what looks good and more about what actually works.
This blog post is your practical guide to optimizing your careers site using AI and analytics. You’ll learn how to validate persona alignment with your employer brand and EVP messaging, improve SEO visibility and identify what drives conversion—so you can audit your site with precision and implement changes that lead to measurable outcomes. With clear steps, example prompts inspired by those built into our Rally® Inside™ with Rally® AI™ Recruitment Marketing Platform, and specific use cases, you’ll have the tools to move forward with confidence—whether you’re launching a new EVP, adapting to shifting talent priorities or proving ROI of your Recruitment Marketing strategy.
Why Your Careers Site Isn’t Converting—and How to Fix It
Careers sites come in all shapes and sizes. Maybe you inherited one that’s been pieced together over time. Maybe it’s a single page owned by Marketing or managed through your ATS. Whatever the setup, today’s candidates are doing their homework—and they’re judging your culture, values and experience long before they hit apply.
As Recruitment Marketing, Employer Brand and Talent Acquisition professionals, we need more too. A high-performing careers site should do more than inform or speak only to active job seekers—it should help attract the 75% of the workforce who are considered passive talent, differentiate your employer brand and move candidates to take action through relevant, persuasive content.
So before jumping into a redesign, ask: What do you need your careers site to do for you—and for candidates? I recently covered this approach in my Learn With Lori session on “Careers Sites that Captivate and Convert,” where I taught Rally Inside users how to apply AI and analytics to their strategy.
Let me share this approach with you—so you can uncover what content is resonating, identify where candidates are falling off and build a careers site that helps you convert the talent you want to hire. Let’s go!
Step 1: Align your site content with your candidate persona
It’s easy to assume your careers site content reflects your target audience—but assumptions are risky when your goal is to engage high-intent talent. If you’ve created candidate personas, it’s time to put them to work.
You can use AI to compare persona motivators, priorities and language against your site’s content. Upload 3–5 pages from your careers site and a candidate persona to assess tone, relevance and message alignment. Trust me, this can be an eye-opening exercise! You’ll uncover where your messaging supports conversion—and where it’s falling short.
Here’s what to include in your prompt for the most accurate analysis:
- Upload your candidate persona—we recommend using the Rally Candidate Persona Template
- Provide the text from 3–5 of your careers site pages—depending on your AI tool, you can paste the URLs that you want the AI to analyze or you may need to copy and paste the text
- Get an analysis of whether your content uses the right tone, keywords, proof points and messaging for that persona
👉 Try the prompt: “Evaluate how well our careers site content aligns with the needs, language and motivators of a Software Development Manager candidate persona.”
This quick audit can highlight gaps—like generic messaging, missing motivators or a lack of clarity—that you can fix immediately. I recommend doing this exercise for your key candidate personas, which should be jobs that you’re always hiring for or roles that are hard to fill.

Step 2: Check the visuals for emotional appeal
Visuals carry as much weight as messaging, especially for candidates scanning your site to gauge authenticity, culture and fit. Instead of guessing whether your site imagery resonates with your ideal persona, you can test that hypothesis with AI.
The right AI tool can assess layout, visual tone and emotional cues through the lens of that persona’s motivations and interests. You’ll walk away with practical insights to shape your site’s design direction.
Ready to test how your visuals are landing? Include these in your prompt:
- Screenshots of your careers pages
- Your candidate persona
AI will assess how well your site’s imagery resonates with your persona—or falls flat with the talent you’re trying to reach. You’ll get AI-driven feedback on layout, emotional appeal, CTA visibility and more.
👉 Try the prompt: “Assess whether the visuals on our careers page support a mid-level engineering leader’s desire for growth, autonomy and impact.”
💡 Pro Tip: Want to see how your careers site stacks up against talent competitors and if they’re doing a better job of connecting with target talent? Try uploading a screenshot of their careers site alongside yours, along with your candidate persona, and ask AI to compare the emotional and visual appeal.

Step 3: Make sure your EVP is showing up
An EVP isn’t helpful if it’s stuck in a slide deck. To evaluate whether it’s actually influencing your careers site content (and your candidates!), bring your EVP messaging framework into an AI-powered audit.
Upload your EVP doc (such as brand tone of voice, EVP pillars, proof points and messaging themes) and sample pages from your site, and AI can analyze brand voice, tone, clarity and consistency. It’s especially valuable after a rebrand or when joining a new company—this approach shows you exactly what needs reinforcing and what’s drifting off-message.
Upload your EVP messaging doc and your careers site URLs into your AI assistant. Ask it to assess:
- Voice and tone alignment
- Consistency with brand pillars
- Overuse of jargon
- Clarity and specificity of your value messages
👉 Try the prompt: “Review this EVP messaging framework and assess how well it’s reflected in the tone, structure and messaging of these careers site pages.”
This kind of audit helps you close the gap between your intended brand message and what candidates actually experience—so your EVP doesn’t just exist in theory, it shows up where it matters most.
Step 4: Let candidate behavior (and SEO) guide your content
Candidate behavior leaves clues—especially through search data and link tracking—and not all traffic behaves the same. Understanding how people arrive at your careers site can uncover gaps in content, intent and messaging. That’s why it’s essential to track every link you share—so you can analyze which channels and messages are driving the right traffic.
Use this framework to guide your analysis:
- Discovered traffic comes from search engines, job boards or AI tools. These visitors may be exploring careers or researching your company. If your page doesn’t meet their expectations, they’ll bounce quickly.
- Organic directed traffic comes from your own channels—like email, social or your CRM—where your messaging drew them in. These visitors typically stay longer and convert at higher rates.
- Paid directed traffic comes from job ads, paid social or retargeting. Because you’ve invested in this click, the stakes are higher. If it doesn’t convert, it’s not just a missed opportunity—it’s wasted budget.
Each type of traffic comes with different expectations. A high bounce rate from Discovered traffic may mean your SEO is strong but your content isn’t connecting. A high bounce from Directed traffic may mean your messaging is no longer resonating.
As you optimize your site, ask: Are we delivering the content that each type of visitor expected to find?
To run this analysis, use AI to evaluate:
- Your Google search query data (exported as a CSV)
- UTM source data from Rally Inside links (or whatever tracking links you use)
Ask AI to identify:
- What terms are bringing candidates to your site
- Whether your content fulfills those expectations
- Gaps in your messaging strategy
👉 Try the prompt: “Analyze search query data to uncover what content candidates expect to find—and what might be missing on our careers site.”
This is how you move from guessing to strategy. And it’s not just smart for candidate engagement—it’s smart for search engines too. According to Adobe Analytics, traffic to U.S. retail websites from generative AI sources jumped 1,200% between November 2024 and February 2025. That shift shows how important it is to optimize your content not just for search engines—but for AI discovery too.

Then take it further: analyze data about your Recruitment Marketing content strategy and ask AI to find patterns. Are candidates looking for content you don’t offer? Are they landing on pages that aren’t optimized for their intent? This kind of analysis gives you a roadmap for content creation that serves both users and search engines.
Step 5: Analyze your conversion funnel
Traffic is good—but conversion is better. Whether it’s applying, joining your talent community or RSVPing for an event, your careers site should move visitors to action. But without clear visibility into where and why drop-off is happening, it’s nearly impossible to optimize the candidate journey with confidence.
Use your site’s analytics funnel to have AI identify where candidates are exiting the journey, uncover the potential reasons why and recommend specific improvements to increase conversion.
Here’s what the right prompt can uncover:
- Identify drop-off points
- Highlight high-performing messaging tags or CTAs
- Recommend improvements to move more candidates through to conversion
👉 Try the prompt: “Evaluate this conversion funnel and identify where candidates drop off—and recommend content that could improve completion rates.”
Your careers site management platform may provide you with a funnel visualization, or you can create one using our Recruitment Marketing Conversion Rate Calculator Spreadsheet.
This kind of AI analysis doesn’t just show you what’s working—it shows you what’s holding you back. And when paired with content performance data from your careers site analytics platform, Google Analytics and Rally Inside, now you’ve got the insight to make smarter, faster decisions that improve candidate experience and increase conversion.
